Frequent turnover is not the result of personal whims or simple salary gaps, but rather a cumulative structural signal within an organization, with Gallup analysis indicating that approximately 42% of voluntary resignations are 'preventable departures.' Compensation is a necessary condition that brings everything down if it falls below a certain level, but it is merely one of several factors that cannot guarantee retention on its own. The company experienced by employees is effectively their direct manager, and while roughly 70% of team engagement depends on managers, about 45% of departing employees received no conversation whatsoever during the three months prior to their departure. A significant portion of frequent turnover is already determined during the onboarding stage within the first 90 days, and the quality of this stage is ultimately determined by the manager welcoming the new hire. Therefore, the key is to treat turnover rates as early warning signals rather than retrospective outcomes, and to reduce 'preventable departures.'
